Recruitment SEO and AEO: Are You Visible Where Candidates Search?

Quick answer: Recruitment SEO is still the foundation for being found in both traditional search and AI-powered search. Answer engine optimization (AEO) and generative engine optimization (GEO) describe how recruitment content appears in AI-generated answers, but Google's own guidance says optimizing for generative AI search is still SEO. The most effective approach is to make job and career content clear, crawlable, well sourced, and specific to your organization, then measure visibility beyond clicks.

Candidates search for jobs across Google, job boards, career sites, and AI tools. Employers that are easy to find and easy to understand in each of those places earn the attention of the right candidates before anyone clicks Apply.

Talent acquisition leaders increasingly ask what their recruitment marketing partner is doing about SEO and AEO. This guide answers that question. It explains how candidates search today, what SEO, AEO, GEO, and AI Overviews mean for recruiting, and the specific steps that improve visibility.

Key Statistics on Candidate Search and AI Visibility

• 82.1% of job seekers use general job boards, while 43.8% use search engines and 11.1% use AI platforms such as ChatGPT, according to iHire's 2026 State of Online Recruiting Report. ‍
• 70.4% of job seekers visit a hiring company's website before applying, according to the same iHire report. ‍
• 8% of Google visits ended in a click on a traditional result when an AI summary appeared, compared with 15% when no summary appeared, according to a 2025 Pew Research Center analysis of general search behavior. ‍
• 60% of Google searches that began with a question word produced an AI summary in the same Pew analysis.

Where Are Candidates Actually Searching for Jobs Today?

Candidates search across several channels at once, and job boards still lead. Their research process rarely follows a straight line. They may discover a position on a job board, research the employer through Google, visit the career site, and compare opportunities before deciding whether to apply.

iHire's 2026 report found that job seekers use a variety of channels to find opportunities:

• 82.1% use general job boards
• ‍50.2% use professional networking platforms such as LinkedIn
• ‍46.4% go directly to employer websites
• ‍43.8% use search engines
• ‍11.1% use AI platforms

Traditional recruiting channels remain highly relevant, and AI platforms are the smallest channel on the list, though iHire reports their use is growing. For employers, the goal is not to be everywhere. It is to understand where target candidates search and to make sure recruitment marketing supports visibility across those channels.

This is the question SEO starts from, because SEO targets organic searches. Paid channels, such as sponsored job postings, programmatic advertising, and paid social, put jobs in front of candidates through ads. In contrast, SEO earns visibility when a candidate is already searching, whether through a search engine, a career site, or an AI tool, so understanding how candidates search for jobs shapes every optimization decision that follows.

What Is the Difference Between SEO, AEO, GEO, and AI Overviews?

SEO is the practice of earning visibility in unpaid search results, while answer engine optimization (AEO) and generative engine optimization (GEO) describe the same visibility goal applied to AI-generated answers. The terms overlap, and each one asks something slightly different of a recruitment website.

‍

Google addressed the terminology directly in May 2026. Its guide to optimizing for generative AI features defines both AEO and GEO and states that, from Google Search's perspective, optimizing for generative AI search is still SEO. The guide also says that llms.txt files, special schema, and rewriting content specifically for AI systems are not needed for Google's AI features, and it puts the most weight on unique, useful content that goes beyond common knowledge.

That guidance covers Google's own AI features. Other AI platforms and models may weigh signals differently, which is why AI visibility is worth tracking on its own even though the foundation is the same. Many AI tools use retrieval augmented generation (RAG), which means they retrieve relevant pages first and then generate an answer from what they found, so being easy to find and easy to interpret remains the first requirement.

Why Does Recruitment SEO Still Matter in the Age of AI Search?

Recruitment SEO still matters because AI search features draw on the same indexed content as traditional search. Google states that a page must be indexed and eligible to appear in Search with a snippet to be shown as a supporting link in AI Overviews or AI Mode, and that there are no additional technical requirements.

Effective recruitment SEO goes beyond placing keywords in job descriptions or chasing a keyword density target. Search engines need to understand the content and structure of a site to judge its relevance to a search, which means considering everything from job titles and page content to technical performance and structured data. A strong strategy prioritizes four areas:

• Relevant job content: Use clear, descriptive job titles and language that reflects how candidates search for opportunities.
• ‍Optimized career pages: Make job opportunities, locations, benefits, and employer information easy to find and access, with one clear topic per page.
• ‍Technical accessibility: Ensure career sites are mobile-friendly, accessible, and structured so search engines can discover important content, and add descriptive alt text to every image.
• ‍Job posting structured data: Use JobPosting structured data to help search engines understand job details and determine eligibility for enhanced job search experiences.

These fundamentals connect candidates with relevant results and create a stronger foundation for emerging search technologies.

How Is AI-Powered Search Changing Candidate Discovery?

AI-powered search changes discovery by summarizing information from multiple sources instead of returning only a list of links. These systems rely on semantic search, which interprets the meaning of a question rather than matching exact keywords, so candidates can ask in natural language and then ask follow-up questions. A candidate might search for "registered nurse jobs near me," or ask an AI tool which healthcare employers offer professional development. Those searches can surface individual job postings, broader employer brand content, or both.

Two findings help explain what to write for. Pew found that questions and longer searches trigger AI summaries more often: 60% of searches that began with a question word such as who, what, when, or why produced an AI summary, and 53% of searches with 10 or more words did, compared with just 8% of one- or two-word searches. Google also explains that its AI features may use a "query fan-out" technique, which issues multiple related searches across subtopics to build a response.

The practical implication is that career pages answering the specific questions candidates ask, such as pay, schedule, benefits, locations, and career growth, give search systems more to retrieve. AI tools can also apply personalization, tailoring answers to a candidate's context and preferences, so two candidates may receive different answers to a similar question. Content that matches clear search intent, such as pay, flexibility, or career growth, is more likely to stay relevant across those variations.

The takeaway for employers is straightforward: make recruitment content useful, accessible, and easy to understand before pursuing new optimization tactics.

Is Search Visibility Still About Website Traffic?

Search visibility and website traffic are becoming less closely linked, so employers should measure discovery as well as clicks. Pew's analysis of March 2025 browsing data found that Google users clicked a traditional search result in 8% of visits when an AI summary appeared, compared with 15% of visits without one. Users clicked a link inside the AI summary itself in just 1% of visits.

That research examined general search behavior rather than job searching specifically, but it points to an important consideration for recruitment marketers: appearing in search results does not always lead to a website visit. It also does not mean traffic is becoming irrelevant. iHire's 2026 report found that 70.4% of job seekers visit a hiring company's website before applying, so the career site still has to earn the application once a candidate arrives.

Google reports that sites appearing in AI Overviews and AI Mode are included in the Web results of the Search Console Performance report. Metrics that help define success for candidate discovery include:

• Organic search impressions
• Branded search volume
• Career site engagement
• Job views
• Application conversions

What Is NAS Doing for SEO and AEO?

With more than eight decades of recruitment marketing experience, NAS builds search and answer visibility into the career sites, content programs, and recruitment marketing solutions we deliver, then measures what happens after a candidate discovers the opportunity. The capabilities below focus on fundamentals that hold across Google, job boards, and AI tools, because those fundamentals are what Google's guidance says matters most.

• Career site SEO built in: ACTIVATE® career sites include technical SEO foundations, a mobile-first design, and ATS integration, so jobs and employer information are easy for search engines and candidates to find.
• ‍Job posting structured data: The ACTIVATE® Platform applies JobPosting structured data to active listings automatically and removes it when a role is filled, which keeps jobs eligible for Google's job search experience.
• ‍Content written to be quoted: Pages use direct answers, FAQ sections, clearly sourced statistics, and consistent names for employers, locations, and roles, which makes content easier for both search engines and AI tools to interpret accurately
• ‍Employer brand content with specifics: Our employer branding work starts with discovery conversations with employees and leaders, which surfaces the specific stories Google's guidance favors over generic claims.
• ‍Measurement beyond clicks: ACTIVATE® Analytics tracks source attribution from the first ad impression through to an ATS-confirmed hire, giving employers the ability to tie visibility to applications and hires.

No agency can promise placement in AI-generated answers. AI tools can only refer to content they can find and interpret, and Google's guidance gives employers no separate set of instructions for its AI features, noting that tactics such as llms.txt files and AI-only markup are not needed. The goal is to give search engines and AI tools accurate, specific, well-structured information to work with.

Five Ways to Improve Recruitment Visibility in Search and AI Answers

Keeping pace with changing search behavior does not require an overhaul of your recruitment marketing strategy. In many cases, the most valuable improvements begin with strengthening existing digital experiences.

1. Understand Where Your Candidates Are Coming From

Review recruitment analytics to identify which channels drive relevant traffic and applications. Knowing how candidates discover your opportunities helps prioritize investment and reveals visibility gaps.

2. Optimize Job Postings for Real Search Behavior

Use clear job titles, relevant terminology, and detailed descriptions that reflect what candidates look for. Avoid relying only on internal job titles or organizational language that does not match search intent. Examples of internal titles that may not match a search include Care Team Associate II or People Partner. State the work arrangement as well, such as remote, onsite, or hybrid, because candidates search for it. Include the details candidates expect: iHire found that 75.4% of job seekers expect a salary range in a job ad, and 60.7% will not apply when no salary information is provided.

3. Strengthen Your Career Site Content

Candidates research more than an open position. Accessible information about workplace culture, benefits, career development, and employee experiences helps them decide whether an organization is the right fit. In iHire's survey, 35.2% of job seekers read testimonials from current or former employees before applying.

4. Build on Established SEO Practices

Ensure important career content can be discovered and understood by search engines. Technical optimization, relevant content, and structured data that matches the visible text on the page remain foundational, regardless of how search technology evolves.

5. Measure What Happens After Discovery

Visibility is only the first step. Evaluate how candidates engage with your career site, explore opportunities, and progress toward applying. Check AI visibility directly as well: test the questions candidates actually ask in the AI tools they use, record whether your organization appears, and review referral traffic from AI platforms in your analytics each month.

Building a Recruitment Strategy Around Candidate Behavior

The evolution of candidate search does not mean employers need to abandon the channels and strategies that already work. Job boards, search engines, and career sites continue to connect employers with talent, and AI-powered search adds another dimension to an increasingly complex candidate journey.

The organizations best positioned to adapt will understand where their candidates search, provide useful and accessible recruitment content, and continuously evaluate how each digital channel contributes to hiring outcomes. An effective recruitment marketing strategy is not just about getting opportunities in front of more people. It is about making sure the right candidates can find, understand, and engage with them.

Frequently Asked Questions About Recruitment SEO and AEO

Do Employers Need Separate Strategies for SEO, AEO, and GEO?

No separate foundation is needed. Google states that optimizing for generative AI search is still SEO, so one strong content and technical program supports all three. What does need separate attention is measurement, because other AI platforms may weigh signals differently and report visibility differently than Search Console.

Does a Career Site Need llms.txt or Special Schema for AI Search?

Not for Google's AI features, according to Google's guidance. JobPosting structured data is still worth keeping because it supports Google's job search experience. FAQ markup is a different case: Google stopped showing FAQ rich results on May 7, 2026, although FAQ content remains valuable as clear, direct answers.

How Can Employers Tell Whether AI Tools Mention Their Jobs or Brand?

No single report covers every AI tool, so combine three checks: Search Console for Google's AI features, analytics referral data for visits from AI platforms, and a monthly set of prompts built from real candidate questions. Record the answers over time so changes in visibility are easy to see.

Will AI Search Replace Job Boards for Candidates?

Not based on current data. iHire's 2026 survey found 82.1% of job seekers using general job boards and 11.1% using AI platforms. AI platforms are growing from a small base, so employers should prepare for them without moving budget away from the channels that produce applications today.
